Except lack of management has resulted in serious fuckups.

See the veibae yabs on shitting on hololive, her attitude towards shylily, the audition doxxing and all that.

Management NEEDS to exist in an agency. They don't have to be heavy handed but they can still help talent and make sure they avoid serious yabs. Fishman in PhaseConnect is a good example of this.

Exactly and it will remain that way. Vshojo will regardless of whatever they ever choose to do, never gain the notoriety and business access and deals that Hololive or even Nijisanji does. As such what you can actually do from there is limited. Twitch e-celeb is your future and will remain that way.
Do you think Nyanners, Melody or Veibae has anything else aside from this? any real aspirations? No of course not, they're not stupid, they know this is the dead end of what they're capable of with vshojo.

As guests, there will never be a vshojo concert that requires ticket admission, they know they can't gather the crowd for it.

I know I sound harsh but I don't dislike Vshojo, I watch them often (mostly Zen), "freedom" is not actually a good thing if you have aspirations, you need people that can support your endeavors, be it business deals, marketing, networking, etc. I think Kson will be able to have a great time in Vshojo and I wish her the best of luck.
But the idea that management is terrible because it restricts your "freedom" is juvenile, when that restriction is actually what you need to get shit done.

Currently only Silvervale, Ironmouse, and Nyanners has actually done a few concerts. So yes but it's not a company wide thing.

Nyanners has declined, Silver is just there, Vei declined and is basically losing out to her competitor ShyLily, Hime might as well not exist, and Zen is a menhera having constant breakdowns. Ironmouse is carrying Vshojo on her back in terms of consistent watchers but the company as a whole gets beaten out by the Korean Vtubing company Isegye on Twitch when it comes to watchers.

Just like in a "real" job, some people need managed more thoroughly than others. People prone to menhera outbursts like Mori, Rushia, and Veibae need to be kept on a leash, while others more capable of keeping themselves in line can manage themselves just fine.
Speaking of, people who think that this suddenly opens up Kson collabs with Hololive are kidding themselves. Last I checked, Vei is still blacklisted by Cover. They have no problem blocking individual talents. I'd love to see it, but it ain't happening.
