Low pay and social stigma are likely more important factors to consider than that career hierarchy thing. I mean, most companies in Japan have similar system where new recruits started from very bottom and steadily climb the rank through hard work and loyalty to the company. They should be used to that, it's just that it's lot tougher in AV world and not many survive to the top.
