Tech employees have bad output when you make them do dumb shit. When problems are real or even just challenging, they engage on their own.
Stop inventing work. If there are no immediate real issues, they'll preen over the code on their own. There are thousands of highly successful open source projects out there, almost always driven by a few people solving a problem for free just because it's there. People want to work. They want to feel like they're creating value, or accomplishing something. They do not want to move piles of paper in circles and listen to your corporate bullshit meetings. Be straight with them. Say you need to do A, B and C because it will make you all a ton of money. Have a discussion and explain why you can't use their preferred solution because of some constraint, but also be open to their opinions. Closing yourself off from the opinions of a skilled team just because you're the boss is the most retarded thing you can do. If they think you're full of shit, they won't do good work. Not even if you stare over your shoulder all day. Engineers are, on average, pretty smart. They're perfectly capable of malicious compliance. They will hit keys for 8 hours and accomplish nothing without you ever realizing it.
